Elle<a href=\"https:\/\/crosstalent.com\/fr\/actualites\/ia-recrutement-parsing-matching-scoring\/\"> trie des CV, score des candidats<\/a>, sugg\u00e8re des formations, d\u00e9tecte des risques de d\u00e9part. Et avec elle arrivent des biais que personne ne voit venir, enfouis dans des mod\u00e8les que ni la DRH ni la DSI ne comprennent vraiment.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Ce n&rsquo;est pas une question th\u00e9orique ; c&rsquo;est l&rsquo;une des <a href=\"https:\/\/crosstalent.com\/fr\/actualites\/ia-sirh-promesse-ou-risque-cache\/\">limites concr\u00e8tes de l&rsquo;IA dans les SIRH<\/a> que les entreprises sous-estiment encore largement au moment de choisir leur solution. C&rsquo;est aussi une question de responsabilit\u00e9 l\u00e9gale, de conformit\u00e9 r\u00e9glementaire et de cr\u00e9dibilit\u00e9 RH.<\/p><h2 class=\"text-text-100 mt-3 -mb-1 text-[1.125rem] font-bold\">Ce que sont vraiment les biais algorithmiques en RH<\/h2><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Un biais algorithmique en RH, ce n&rsquo;est pas un bug. C&rsquo;est un mod\u00e8le qui reproduit, et parfois amplifie, des patterns discriminatoires pr\u00e9sents dans les donn\u00e9es d&rsquo;entra\u00eenement.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Si votre historique de recrutement sur-repr\u00e9sente des profils masculins sur certains postes, un algorithme entra\u00een\u00e9 sur cet historique reproduit ce pattern. Il ne discrimine pas intentionnellement. Il optimise. C&rsquo;est pr\u00e9cis\u00e9ment ce qui le rend dangereux : le r\u00e9sultat est discriminatoire, mais le processus semble objectif.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Les domaines RH les plus expos\u00e9s sont le scoring de CV, les recommandations de formation, la d\u00e9tection d&rsquo;attrition et l&rsquo;\u00e9valuation automatis\u00e9e de la performance.<\/p><h2 class=\"text-text-100 mt-3 -mb-1 text-[1.125rem] font-bold\">Ce que le r\u00e8glement europ\u00e9en sur l&rsquo;IA impose d\u00e9j\u00e0<\/h2><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Le <a href=\"https:\/\/www.entreprises.gouv.fr\/decryptages-de-nos-experts\/le-reglement-europeen-sur-lintelligence-artificielle-publics-concernes\">r\u00e8glement europ\u00e9en sur l&rsquo;IA<\/a> classe les syst\u00e8mes utilis\u00e9s en RH comme syst\u00e8mes \u00e0 haut risque. Ce classement implique des obligations concr\u00e8tes : transparence sur le fonctionnement du mod\u00e8le, tra\u00e7abilit\u00e9 des d\u00e9cisions assist\u00e9es par IA, supervision humaine effective et \u00e9valuation r\u00e9guli\u00e8re des biais.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Les \u00e9diteurs de SIRH qui int\u00e8grent des fonctionnalit\u00e9s IA sont directement concern\u00e9s, et par ricochet, les DRH qui les utilisent aussi.\u00a0<\/p><h2 class=\"text-text-100 mt-3 -mb-1 text-[1.125rem] font-bold\">Ce que la DRH doit exiger concr\u00e8tement<\/h2><h3 class=\"text-text-100 mt-2 -mb-1 text-base font-bold\">De son \u00e9diteur SIRH<\/h3><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">La DRH n&rsquo;a pas \u00e0 devenir experte en machine learning. Mais elle a la responsabilit\u00e9 d&rsquo;exiger des r\u00e9ponses claires : sur quelles donn\u00e9es ce mod\u00e8le a-t-il \u00e9t\u00e9 entra\u00een\u00e9 ? Comment les biais sont-ils d\u00e9tect\u00e9s et corrig\u00e9s ? Quels m\u00e9canismes de supervision humaine sont int\u00e9gr\u00e9s ? Quel est le niveau de transparence sur les crit\u00e8res de d\u00e9cision ?<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">Un \u00e9diteur qui r\u00e9pond de mani\u00e8re \u00e9vasive doit alerter. Ce n&rsquo;est pas de la m\u00e9fiance excessive. C&rsquo;est de la diligence raisonnable.<\/p><h3 class=\"text-text-100 mt-2 -mb-1 text-base font-bold\">De la DSI<\/h3><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">La DSI est en premi\u00e8re ligne pour \u00e9valuer les risques techniques des modules IA int\u00e9gr\u00e9s au SIRH. La DRH doit lui demander un audit de conformit\u00e9 au r\u00e8glement IA avant tout d\u00e9ploiement, une cartographie des donn\u00e9es utilis\u00e9es par chaque module IA, et un plan de monitoring post-d\u00e9ploiement pour d\u00e9tecter les d\u00e9rives.<\/p><h2 class=\"text-text-100 mt-3 -mb-1 text-[1.125rem] font-bold\">Conclusion<\/h2><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">La supervision humaine des d\u00e9cisions RH assist\u00e9es par IA ne peut pas \u00eatre une case \u00e0 cocher. Si la r\u00e9ponse \u00e0 \u00ab\u00a0pourquoi ce candidat n&rsquo;a pas \u00e9t\u00e9 retenu ?\u00a0\u00bb est \u00ab\u00a0parce que le score \u00e9tait de 67\/100\u00a0\u00bb, ce n&rsquo;est pas de la supervision humaine. C&rsquo;est une d\u00e9l\u00e9gation d\u00e9guis\u00e9e.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">La DRH qui laisse l&rsquo;IA d\u00e9cider \u00e0 sa place n&rsquo;a pas gagn\u00e9 du temps. Elle a transf\u00e9r\u00e9 sa responsabilit\u00e9 \u00e0 un algorithme qui ne pourra pas compara\u00eetre \u00e0 sa place. L&rsquo;IA RH bien d\u00e9ploy\u00e9e am\u00e9liore la qualit\u00e9 des d\u00e9cisions.
